The Question I’m Working On

Most organizations are not short of capable people. They are short of the conditions in which capable people reliably produce results.

I have spent a career inside that gap. The same leader performs in one organization and stalls in another. A capability that looked obvious in an assessment centre fails to appear under real pressure. A strategy every executive can recite does not survive contact with the eleventh competing priority. None of that is explained by talent, and very little of it is fixed by developing individuals harder.

So the question I keep returning to is narrower than it sounds:

What Actually Determines Whether Potential Becomes Performance?

My working answer is that performance is not a property of a person. It is what emerges from the interaction of potential, capability, context, leadership, systems, culture, strategy, execution and technology. Change the architecture around a person and their performance changes — often more than any amount of individual development would move it.

That is the territory I work in, write about and research. It is not human resources, and it is not leadership development, though both contribute to it. It is organizational performance, and it can be designed.

How I Work

I work as a practitioner, not a commentator. Everything I write has been tested against organizations that were actually carrying the problem, usually while I was accountable for part of the outcome.

In practice that means three things.

I start with the system, not the symptom. An underperforming function, a leadership bench that will not hold, a transformation that stalled in the middle — these are rarely problems where they present. Diagnosis before prescription, and often the diagnosis reframes what is being bought.

I work at the level where decisions are actually made. Enterprise performance work that does not reach the operating model, the measurement system and the leadership agenda produces activity rather than change.

I name what has to stop. Most organizations do not need another initiative. They need someone willing to price what they are already carrying and make subtraction defensible. That is usually the least popular and most valuable part of the work.

What I Bring To It

Twelve years at managerial level and above, in complex multi-market organizations where the performance question was not theoretical.

I have led and contributed to enterprise transformation across a 50,000+ employee global workforce, enabled the strategic deployment of nine-figure workforce budgets — cost efficiency alongside reinvestment in future-critical capability — and progressed thousands of leaders and executives through structured capability-building and coaching. That work spans retail, consumer finance, manufacturing, luxury hospitality and technology, across North and Latin America, the United Kingdom and Europe, Asia Pacific and the Caribbean.

My experience includes Unicomer Group, Gildan Activewear and Microsoft.

I hold an Executive MBA from the University of Cambridge Judge Business School, and professional certifications spanning leadership assessment, coaching, change management and talent development: MBA, FCIPD, CPTD, CEP, CCP. My work has received global recognition from The Learning and Performance Institute and Thinkers360.

Potential To Performance

Potential to Performance is where the thinking is developed in public — a fortnightly publication on the systems, leadership practices and organizational conditions that turn potential into sustained performance. It is written for executives carrying the problem, not for an audience of specialists.

Recent work there has introduced Focus Debt — the liability an organization takes on when it carries more priorities than it can fund with senior attention — and a method for measuring it.

Working With Dijitalised

Dijitalised is the consultancy through which organizations engage this work.

It exists for a specific kind of problem: an organization that knows its performance is not where its capability suggests it should be, and needs the architecture examined rather than another programme delivered.

Engagements take three broad forms.
